Death by Interview: Why Your Hiring Process is Losing Great Leaders

We all know the frustration of a drawn-out recruitment process. At the senior level, the stakes are higher: a long, poorly managed process does not just slow things down, it costs you the candidate.
It usually starts with enthusiasm. A candidate is engaged, impressed, genuinely open to the move. Then it drags. More stakeholders get added. Feedback is delayed. The brief shifts halfway through. Enthusiasm turns into doubt, and doubt turns into disengagement. Before a decision gets made, they have moved on.
Senior finance professionals are busy, discerning, and in demand. They are evaluating you just as much as you are evaluating them, and a slow, disjointed process does not read as thorough. It reads as indecisive, misaligned and disorganised.
What candidates actually tell us
“I had five interviews and still no clear idea what the business actually wanted.” “It felt like they were making it up as they went.” “By the time they made an offer, I’d already accepted another one.” None of this is unusual. It is one of the most common reasons a strong process loses a strong candidate.
Where it goes wrong
Over-engineered processes. Six interviews, two case studies and a panel is not thoroughness, it is a filter that only slow-moving or low-option candidates will sit through.
Unclear ownership. When HR, the CFO and the MD are each running a different part of the process without alignment, candidates get mixed messages and start reading between the lines.
Lack of feedback and momentum. Silence reads as disinterest. Even “no update yet, still on track” is better than a vacuum.
What actually fixes it
Design the process before you advertise the role. Map it out: who is involved, what is the timeline, what are the real decision points.
Treat candidates as future stakeholders. Would you take this long to respond to a client or an investor? Apply the same standard here.
Communicate like it matters, because it does. A personalised update, a clear timeline, or a quick call goes further than most businesses realise.
In a market where perception and speed both matter, your hiring process is either a brand asset or a liability. Do not let bureaucracy be the reason you lose your next great leader.
